The amount usually grows steeply with tenure, so leaving after five years pays far less proportionally than leaving after thirty-five. It is not required by law; each company sets its own rules, and a growing number of newer companies offer none at all. Average payouts have been shrinking as fewer firms guarantee lifetime employment.

Taishokukin is one of the financial pillars of Japanese lifetime employment, and it works differently from a Western pension. Instead of a monthly payment after retirement, most companies with the system pay a single lump sum when an employee leaves, calculated from years of service and how the employee left, meaning retirement pays more than resignation.

The amount curves upward sharply with tenure: someone who stays thirty-five years can receive several times their annual salary, while someone who leaves after a decade gets comparatively little. According to the labor ministry's own survey, the average payout for a university graduate retiring after at least thirty-five years has been falling, and the share of companies offering any retirement payment at all has dropped too.

There is no legal requirement to offer taishokukin; it exists because it rewards staying, which suited an economy built around long tenure. As job-changing becomes normal, the system increasingly looks like a relic that penalizes exactly the mobility younger workers now want.

退職金は、日本の終身雇用を支える柱の一つで、欧米の年金とは仕組みが違います。退職後に毎月支払われるのではなく、この制度がある会社の多くは、社員が辞めるときに一時金としてまとめて支払い、勤続年数と辞め方によって金額が決まるため、定年退職のほうが自己都合退職より多く受け取れます。

No. It is entirely up to each company's own work rules. A job offer or contract should say clearly whether one exists and how it is calculated, since there is no default to fall back on.

QDoes quitting early mean losing it entirely?

Many companies require a minimum of three years of service before any payment applies, and the amount for a voluntary resignation is usually calculated at a lower rate than for retirement or company-initiated dismissal.

厚生労働省の就労条件総合調査によれば、大卒で勤続35年以上の定年退職者への平均退職給付額は減少傾向にあり、直近の調査では約2,037万円でした。退職給付制度がある企業の割合も、5年前の調査の80.5%から74.9%へと下がっています。制度の有無や計算方法は会社の就業規則で定められ、法律上の義務ではありません。中小企業では、業界団体が運営する共済制度に加入して退職金の原資に充てる例もあります。
